More than 25 years of research and practice as an industrial-organizational psychologist has reinforced my belief that toxic leaders exhibit stable, measurable characteristics--characteristics that represent more than the mere absence of "good" qualities. As a result, my work focuses on identifying individuals who combine malignant narcissism with antisocial personality--a poisonous mix that I call "aberrant self-promotion." "Aberrant self-promoters" (ASPs) are organizational psychopaths (AKA sociopaths). Like psychopaths (or sociopaths), ASPs attempt to exploit, bully, intimidate, manipulate, lie to, cheat, and “seduce” everyone within their sphere of influence. They are particularly dangerous in security-sensitive positions and in roles that confer power over material and/or human resources. Yet, because ASPs can impress interviewers with their "charm" and "savvy"--and because they can often outwit traditional personality measures--they are likely to escape detection until they wreak havoc.To thwart ASPs' being hired or promoted, I use a "conditional reasoning" (CR) test that identifies them during initial appraisals. CR is an elegant methodology; it presents items that mimic those found in the logic sections of assessments like the GRE or the LSAT. The description in the Success Exceleration, LLC segment, below, provides more detail. The ASP assessment instrument, called the Logical Analysis Measure (LAM), is virtually immune to manipulation. It takes 20 minutes to complete and is administered online. Managing MemberSuccess Exceleration, Llc 2010 - PresentChapel Hill, NcThe conditional reasoning (CR) items that comprise the ASP measure are “real” reasoning items, in that they require respondents to engage in a form of inductive reasoning. However, while appearing to test respondents’ ability to draw logical inferences and to evaluate logical arguments, these items actually tap the implicit assumptions, biases, and motives that underlie the expression of aberrant self-promotion. The answer that a respondent chooses as the logical implication of an item stem is “conditional” on these assumptions and biases. Thus, the measure provides a window through which aberrant self-promoters reveal themselves. Moreover, they are delighted to do so because they know that most (i.e., “weak”) people don’t have the courage to “tell it like it is.” By choosing the ASP response, they believe that they are demonstrating their superiority—that they are “winning.”It is also important to note that CR measures are not situational judgment tests (SJTs). Whereas SJTs ask respondents to choose the best course of action as an answer to a proposed situation, CR items provide a concept or a course of action and ask respondents to draw inferences regarding it.

Taught graduate seminars in industrial-organizational (I-O) psychology, pattern-oriented methodologies, motivation, and leadership. Also taught I-O psychology, social psychology, research design, and psychometrics to undergraduates. Was elected to the Faculty Senate and served as Vice President the year before I left Virginia Tech. In that capacity I chaired the the Commission on Faculty Affairs (CFA). The CFA comprises deans, faculty, staff, and the university provost; it is responsible for all policies and procedures affecting faculty and staff. As Senate VP, I took CFA decisions to the full Faculty Senate for ratification. Because 1998 was the year that Virginia Tech instituted a post-tenure review policy for faculty, the position required me to mediate among contentious CFA factions and between the CFA and the Faculty Senate.
